本研究主要根據情緒擴展理論與社會交換理論,探討員工-主管知覺相似性、團隊心理資本、團隊工作滿意與團隊績效間之關係,並同時探究團隊心理資本在員工-主管知覺相似性與團隊工作滿意、員工-主管知覺相似性與團隊績效間所扮演之中介角色。本研究採問卷調查方式,以169個團隊(共計669個員工)資料,經由迴歸分析結果發現員工-主管知覺相似性對團隊心理資本、團隊工作滿意及團隊績效呈現正向關聯;團隊心理資本對團隊工作滿意與團隊績效呈現正向關聯;且員工-主管知覺相似性對團隊工作滿意的影響,乃透過團隊心理資本產生部分中介。根據本研究結果,組織在增員時應選擇與主管團隊成員知覺相似性較高、以及具正向心理資本的職員,將有助提升團隊工作滿意與團隊績效。
This study explored the relationships between supervisor-subordinate similarity, team-level psychological capital, team-level job satisfaction and team performance mainly based on the broaden-build theory of positive emotions and the social exchange theory, and investigated the role of team-level psychological capital as a mediator in the associations of supervisor-subordinate similarity with team-level job satisfaction and team performance. A questionnaire survey was conducted on 169 teams (with a total of 669 employees) for data collection. Regression analysis of the data revealed positive correlations of supervisor-subordinate similarity with team-level psychological capital, team-level job satisfaction and team performance, positive correlations of team-level psychological capital with team-level job satisfaction and team performance, as well as the effect of supervisor-subordinate similarity on team-level job satisfaction via the partial mediation of team-level psychological capital. Based on the findings of this study, organizations selecting supervisor candidates with higher similarity to subordinate team members and positive psychological capital while adding new organizational members will help improve team-level job satisfaction and team performance.
