本研究旨在探討主管道德領導與工作敬業心之關係,並探討團隊心理安全氣氛與心理資本中介節效果。研究對象以企業團體員工為主,以問卷調查方式進行資料蒐集,總計回收有效樣本313份,團體回收樣本數為79份。

以多層次分析(HLM)之結果顯示,道德領導與團隊心理安全氣氛有正向關係;而團隊心理安全氣氛與個人層次心理資本皆對工作敬業心具有正向的中介效果。由此可知主管可透過道德領導藉由團隊心理氣氛與心理資本來提升企業員工的工作敬業心。最後依據本研究結果,提出討論及研究建議與限制。
The purpose of this research is to explore the relationship between Ethical Leadership and Work Engagement, and to explore the effect of Team Psychological Safety Climate and Psychological Capital intermediary festival. The research subjects were mainly based on corporate group employees. The data were collected by questionnaires. A total of 313 valid samples were collected and 79 samples were collected by the group.

The results of Hierarchical Linear Modeling (HLM) show that Ethical Leadership has a positive relationship with the Team Psychological Safety Climate atmosphere; while the Team Psychological Safety Climate atmosphere and individual-level Psychological Capital have positive mediation effects on work and dedication. It can be seen that the supervisor can enhance the professionalism of the employees through the team's psychological atmosphere and psychological capital through Ethical Leadership. Finally, based on the results of this study, discussion and research recommendations and limitations are proposed.
