軍人因須長時間的留守或任務關係造成工作、家庭無法兩者兼顧的情況下,工作壓力與職家衝突是成為軍人無可避免的問題。本研究主要探討軍人工作壓力與職家衝突對離職傾向之關聯性,透過研究瞭解工作壓力對軍人離職傾向是否會因職家衝突的調節效果而有所不同。
將研究結果提供方法來降低軍人的工作壓力與職家衝突之程度。本研究針對花東地區志願役官兵發放問卷,以網路問卷為主並採用軍職之親朋好友協助填寫及代為轉發社團群組內,本研究回收有效樣本共計170份,經文獻回顧相關理論後,並以SPSS21.0軟體進行信度分析、Pearson積差相關分析、階層迴歸分析等。研究結果主要發現如下:(一)工作壓力對離職傾向有顯著正向的影響;(二)職家衝突對離職傾向有顯著正向的影響;(三)工作壓力與離職傾向之間的關係,受到職家衝突調節呈現不顯著的效應。
希望藉由本研究結果提出相關建議,期望可降低軍人的離職傾向,並建議國防政策重視軍人工作壓力與職家衝突等問題,進而改善現役軍人在面臨工作與家庭雙重角色的壓力;另提供未來針對軍人在工作壓力、職家衝突及離職傾向之後續學術研究之參考,進而提供取得平衡之建議,以利已婚軍人能達到工作、家庭雙贏之情況。
In the case where soldiers are required to stay behind for a long time or the task relationship causes both the work and the family to be unable to take care of both, work pressure and family conflicts are unavoidable problems for the soldiers. This study mainly explores the correlation between military work pressure and job conflicts and turnover intentions. Through research, we can understand whether work pressure and military job turnover tends to be different due to the adjustment effect of job conflicts.
The results of the study will be provided as a way to reduce the level of work pressure and conflict between the military and the military. This study distributed questionnaires for volunteer officers and soldiers in the Huadong area, mainly based on online questionnaires, and used military and family members and friends to help fill out and forward them to the community group. A total of 170 valid samples were recovered in this study. After reviewing relevant theories in the literature, Reliability analysis, Pearson product difference correlation analysis, and hierarchical regression analysis were performed with SPSS21.0 software. The main findings of the research are as follows: (1) Work pressure has a significant positive effect on turnover intention; (2)Job conflict has a significant positive effect on turnover intention; (3)The relationship between work pressure and turnover intention, There will be a moderating effect due to the conflict between the family and the family.
I hope to make relevant suggestions based on the results of this study, hope to reduce the turnover tendency of military personnel, and recommend that national defense policies attach importance to military personnel's work pressure and family conflicts, so as to improve the current military personnel's pressure to face the dual roles of work and family. The military academics' reference to follow-up academic research on work pressure, family conflicts and turnover intentions, and then provide suggestions for balancing, so that married military personnel can achieve a win-win situation for work and family.
