同理心為具有感知他人情緒,站在他人的觀點思考及理解感受他人的能力,為職場重要的個人職能。本研究以觀點取代觀點,探討同理心與組織公民行為,情緒耗竭之間的關聯性,同時探討正、負向情緒在同理心與組織公民行為,情緒耗竭之間扮演的中介效果。透過兩階段(間隔兩週)配對問卷調查方式,以北部,東部,中部全職員工為抽樣對象,總共蒐集376筆員工與主管之配對樣本。本研究採用迴歸分析,研究結果發現同理心會透過正向情緒中介效果,進而影響組織公民行為與情緒耗竭;同理心會透過負向情緒的中介效果,進而影響情緒耗竭之影響。最後,依據本研究結果,提出理論意涵,實務意涵,研究限制與未來研究建議。
Empathy is the ability to perceive the emotions of others, to think from the point of view of others, and to understand and feel for others. It is a vital workplace competency. This study is based on the perspective-taking approach to explore the relationship between empathy, organizational citizenship behavior, and emotional exhaustion. It also investigated the mediating effects of positive and negative emotions in the relationship between empathy, organizational citizenship behavior, and emotional exhaustion. Through a two-stage (two-week interval) matched questionnaire survey, a total of 376 employee-supervisor matched samples were collected from full-time employees working in Northern, Eastern, and Central Taiwan. The results of this study, obtained using regression analysis, revealed that empathy affects organizational citizenship behavior and emotional exhaustion through positive emotion-mediating effects. At the same time, empathy also affects emotional exhaustion through negative emotion-mediating effects. Finally, based on the results of this study, theoretical and practical implications, research limitations, and suggestions are presented for future research.
