本研究基於資源保存理論的觀點,探討工作不安全與工作敬業及工作疏離間的關係。並假設知覺組織支持與心理資本可調節工作不安全與工作敬業及工作疏離間的關係。本研究針對台灣地區500位全職員工收集問卷資料並進行迴歸分析。研究結果顯示工作不安全與工作敬業呈負相關;工作不安全與工作疏離呈正相關。另外,心理資本會調節工作不安全與工作敬業間的負向關係。最後,依據本研究結果,提出理論意涵、實務意涵、研究限制與未來研究建議。
This study explored the relationships between job insecurity and work engagement as well as work alienation from the perspective of conservation of resources theory, hypothesizing that perceived organizational support and psychological capital can moderate these relationships. For this, questionnaire data was collected from 500 full-time employees based in Taiwan and regression analysis was conducted on the data. Results show that the correlation between job insecurity and work engagement is negative, while that between job insecurity and work alienation is positive. In addition, psychological capital can moderate the negative relationship between job insecurity and work engagement. Based on the results, the paper presents the study’s theoretical and practical implications, discusses the research limitations, and proposes future research recommendations.
