本研究基於資源保存理論的觀點,主要研究目的在檢驗知覺團隊內競爭、工作不安全感與工作敬業、工作疏離的關係,並探討任務績效所扮演的調節角色。針對台灣地區217位全職員工收集問卷資料並進行迴歸分析。研究結果發現知覺團隊內競爭會透過工作不安全感的中介效果,進而負向影響工作敬業與正向影響工作疏離;另外,任務績效會弱化知覺團隊內競爭與工作不安全感間的正向關係,最後,本研究討論理論與實務意涵並提出未來研究建議。
Based on the conservation of resources theory, the primary purpose of this study is to examine the relationship between perceived intra-team competition, job insecurity, work engagement and work alienation, as well as the moderating role of task performance. 217 full-time employees in Taiwan were included in the survey by questionnaire and regression analysis. The results showed that the perceived intra-team competition was positively lated to job insecurity which, in turn, negatively predicted work engagement and positively predicted work alienation. In additon, job performance could attenuate the positive effect of perceived intra-team competition on job insecurity. We discuss theoretical and practical implications and future research directions related to job insecuity.
