In the past, traditional ideologies fostered an unequal perception between genders. However, as societies have evolved over time, minds have gradually opened, and gender equality has emerged as a trend. Since 1991, when the Ministry of National Defense promulgated the "Plan for Expanding the Use of Female Personnel in the Armed Forces," this initiative aimed primarily to address the shortage of male manpower in the military and safeguard the rights of female soldiers, ensuring their effective contribution. With the increasing number of women joining the armed forces over the years, and considering the passage of time, there are now numerous senior female military officers with 20-30 years of service who have risen to high-ranking leadership positions. Additionally, the inherent differences in the military environment for women have posed challenges. Furthermore, senior female officers in leadership roles face distinct perspectives in military culture conflicts compared to their male counterparts or lower-ranking personnel.
The primary focus of this research is to explore the potential challenges faced by senior female military officers and the strategies they need to adapt and employ to address these challenges. The study employs a qualitative analysis methodology, involving in-depth interviews with seven current or former senior female military officers who have each served for over 20 years and achieved the rank of Colonel. Through these interviews, the research aims to uncover the challenges that female military personnel encounter when newly appointed to or currently serving in high-ranking leadership roles within the military environment. The study also seeks to identify the methods and strategies these officers use to effectively manage these challenges.
The identified challenges include five main aspects: work-family conflicts, considerations of promotion or overseas assignments, leadership approaches, interactions with superiors, and gender-related interactions. Additionally, the coping strategies encompass three key areas: seeking family support and facilitating communication, enhancing personal expertise and setting an example, and achieving a balanced mindset.
Additionally, this paper offers practical management recommendations for senior female military officers based on the research findings. The ultimate goal is to provide tangible assistance to female military personnel and the management units of the armed forces, thereby refining the system and enhancing the dedication of the armed forces to the nation's defense.
